The cultural shift that changed everything

One cultural shift I’ll never forget involved a founder with a brilliant vision but a struggling team.

On the surface, the problem appeared to be a compensation issue. Turnover was high. Burnout was everywhere. The assumption? Pay people more, and the issues would resolve themselves.

But when we dug deeper, we discovered the real issue wasn’t pay. It was belonging.

The team didn’t feel connected to their work, to the leadership, or to one another.

And without that sense of belonging, no paycheck in the world could make the culture attractive or sustainable.

So we shifted the focus.

  • We collaborated with leadership to redefine success metrics, enabling people to achieve success in ways that truly mattered.
  • We rebuilt wellness structures so people could recharge, rather than constantly running on empty.
  • And most importantly, we supported leaders in modeling new behaviors, ones that prioritized inclusion, trust, and recognition.

The results occurred within six months. Retention went up. Productivity soared.

But the outcome I was most proud of wasn’t on a dashboard. It was the moment joy returned to their workplace. People smiled and chatted. Energy shifted. The culture became a place where people wanted to stay. Not just a place where they had to show up.

That shift was powered by the courage and clarity of a leader who was willing to face hard truths and lead differently. The leader’s willingness to lean into discomfort and champion belonging was the spark that made lasting change possible.
